摘  要:鉴于员工组织公民行为对组织绩效和管理效能的积极作用,组织行为研究探讨了组织文化对员工组织公民行为的影响,但过于紧张的“狼性文化”反而会产生消极作用。为此,该文基于组织文化视角,进一步探讨了企业伦理文化对员工组织公民行为的影响机制及其边界条件。结果表明,企业伦理文化可以显著提升员工组织公民行为,企业社会责任在此过程中起部分中介作用,中介作用受到亲社会动机的正向调节。企业领导者应当积极构建以商业伦理为核心的企业文化,让员工感知到组织的伦理价值观和“责任行为”,激发其更多的角色外组织公民行为。In view of the positive effect of employee organizational citizenship behavior on organizational performance and management efficiency,related research on organizational behavior has explored the influence of organizational culture on employee organizational citizenship behavior,but it also shows that the overwrought"wolf culture"has negative effect.Therefore,based on the perspective of organizational culture,our paper further discusses the influence mechanism and boundary conditions of ethical culture on employee organizational citizenship behavior.The results show that ethical culture can significantly improve employees'organizational citizenship behavior,corporate social responsibility plays a partial intermediary role in this process and the mediating effect is positively regulated by pro-social motivation.Wu put forward the suggestions that corporate leaders should actively build an enterprise culture centered on business ethics to make employees perceive the ethical values and"responsible behaviors"in the organization,thus stimulating more extra-role organizational citizenship behaviors.
