摘 要:基于柔性人力资源管理和技术变动性视角,构建了组织即兴对组织原始性创新的研究。通过对长三角经济带243家科技型企业实证调研分析后发现:组织即兴对资源柔性人力资源管理、协调柔性人力资源管理和组织原始性创新均呈正向影响;资源柔性人力资源管理和协调柔性人力资源管理正向影响组织原始性创新,且协调柔性人力资源管理在组织即兴和组织原始性创新之间存在中介效应;技术变动性正向调节组织即兴对组织原始性的创新作用,希望为组织实施原始性创新提供实践依据。From the perspective of flexible human resource management and technological variability, in this paper a research of the influence from organizational improvisation on organizational original innovation is carried out with an aim to provide reference for the practice of realizing organizational original innovation. Through the investigation and empirical analysis of 243 technology-based enterprises in the Yangtze River Delta, it is found that organizational improvisation has a positive impact on resource-flexible human resource management, coordinate flexible resource management and organizational original innovation;resource-flexible human resource management and coordinate flexible resource management have positive impacts on organizational original innovation, and coordinate flexible resource management has an mediating effect between organizational improvisation and organizational original innovation;technological variability has a positive moderating impact on organizational improvisation?s effect on organizational original innovation.
