摘 要:基于社会交换理论和道德推脱理论,以领导成员交换和道德推脱为中介变量,互惠信念和道德认同为调节变量,通过情境实验和问卷调查法,探讨了中国组织情境下仁慈型领导对员工工作偏离行为的影响。研究结果表明:道德推脱和领导成员交换关系在仁慈型领导对员工工作偏离行为的双刃剑影响中起中介作用;道德认同在仁慈型领导与道德推脱之间的关系起到负向调节效应;互惠信念在仁慈型领导与领导成员交换之间的关系起到正向调节效应。Based on social exchange theory and moral disengagement theory,with the leader-member exchange and moral disengagement as the mediators,the reciprocal belief and moral identity as the moderators,this study uses scenario experiment and questionnaire survey methods to explore how and when benevolent leadership influence on workplace deviance in Chinese organizational context.The results show that:(1)benevolent leadership discourages work deviance through leader member exchange but promotes work deviance through moral disengagement;(2)moral identity moderates the positive relationship between benevolent leadership and moral disengagement,such that this relationship is stronger for those with lower moral identity;(3)reciprocal belief moderates the positive relationship between benevolent leadership and leader member exchange,such that this relationship is stronger for those with higher reciprocal belief.
