摘  要:伴随学术工作节奏不断加快,工作—休闲界限日益模糊,来自时间的压力已成为影响高校教师工作繁荣的关键因素。整合压力交互理论、自我决定理论和认知—情感系统理论,构建双元时间压力影响高校青年教师工作繁荣的作用机制模型。通过对674个有效样本的研究发现:挑战型时间压力正向预测青年教师工作繁荣,而阻碍型时间压力则发挥了负向作用;挑战型时间压力有助于提高自主动机进而促进科研工作活力,阻碍型时间压力则通过加剧受控动机消极影响工作繁荣;作为组织层面的重要资源,服务型领导强化了挑战型时间压力对自主动机的积极影响,削弱了阻碍型时间压力对受控动机的消极影响;服务型领导还在一定程度上影响了自主—受控动机在双元时间压力与青年教师工作繁荣之间的中介效应。With the accelerating pace of academic work and the increasingly blurred boundary between work and leisure,time pressure has become a key factor affecting the thriving at university teachers’work.This study integrates pressure interaction theory,self-determination theory and cognitive-affective system theory to construct a mechanism model of dual time pressure affecting the job prosperity of young teachers in universities and colleges.Through the study of 674 valid samples,we found that:challenging time pressure positively predicts the job prosperity of young teachers,while hindering time pressure plays a negative role;challenging time pressure helps to improve teachers’autonomous motivation and thus promote teachers’research vitality,while hindrance time pressure negatively affects teachers’work prosperity by intensifying controlled motivation;as an important organizational resource,service-oriented leadership strengthens the positive impact of challenging time pressure on autonomous motivation,and weakens the negative impact of hindrance time pressure on controlled motivation;service-oriented leadership also influenced the mediating effect of autonomous-controlled motivation on the relationship between dual time pressure and job prosperity of young teachers to a certain extent.
