摘  要:目的为构建操作性强且符合中医护理特点的中医医院新入职护士规范化培训效果评价体系,为量化评估新护士岗位胜任力提供依据。方法以《中医医院新入职护士培训大纲(试行)》要求为基础,以“冰山模型”为理论框架,通过对近30年相关文献中涉及新护士规范化培训效果评价的指标进行收集、分析和筛选,构建初步评价体系。通过德尔菲法确定最终指标体系,并运用优序图法确定其指标权重。结果中医医院新入职护士培训效果评价体系包含3个一级指标、12个二级指标、31个三级指标。问卷回收率100%,专家权威程度为0.769,各级指标协调系数为0.410~0.588(P<0.05)。一级指标权重最大为“实践能力”,二级指标综合权重最大为“安全护理”,最小为“信息能力”。结论新入职护士规范化培训效果评价体系具有较高科学性、可靠性和可行性,并结合中医护理特点提出了明确评价标准。Objective To construct a orientation training effect evaluation system which has operational and accord with the characteristics of traditional Chinese medicine nursing in hospital of traditional Chinese medicine for new nurses based on the“iceberg model”,and to provide the basis for quantitative assessment of new nurses post competency.Methods From March to August 2019,based on the requirements of the Training Outline for New Nurses in Hospital of Traditional Chinese Medicine(Trial)and taking the“iceberg model”as the theoretical frame-work,a preliminary evaluation system was constructed by collecting,analyzing of new nurses in the nearly 30 years of relevant literature.The final indicators system was determined by Delphi method while the weight was determined by precedence chart method.Results The training effect evaluation system for new nurses of traditional Chinese medicine hospitals was consisted of 3 items of first-level,12 items of second-level,and 31 items of third-level.The effective recovery rate of expert letters was 100%,and the expert authority coefficient was 0.769.The Kendall coordination coefficients for the three levels of indicators were 0.410~0.588(P<0.05).Among the first-level indicators,the largest weight was“practical ability”.The largest weight was“nursing safety”,and the smallest weight was“information ability”among the second-level indicators.Conclusion The evaluation system of training effect for new nurses has higher scientificity,reliability and feasibility.The clear evaluation standard according to the characteristics of the traditional Chinese medicine nursing were established.
