摘 要:企业社会责任与员工产出之间可能存在非线性关系。本研究基于社会交换理论,探讨了外部企业社会责任对员工工作激情的非线性影响,以及组织信任的中介作用和内部企业社会责任的调节作用。采用286份有效样本证验相关假设,结果表明:外部企业社会责任与员工工作激情呈倒U形关系,且组织信任完全中介了外部企业社会责任与工作激情之间的倒U形关系,内部企业社会责任调节了外部企业社会责任与组织信任之间的倒U形关系,以及组织信任的中介效应。本研究丰富了微观层面企业社会责任与员工产出的关系研究,对管理者有效实施企业社会责任具有理论和实践参考价值。There may be a nonlinear relationship between corporate social responsibility and employees5 output.Based on the social exchange theory,this study discusses the nonlinear influence of external corporate social responsibility on employees5 work passion,as well as the mediating role of organizational trust and the regulating role of internal corporate social responsibility.286 valid samples are used to verify the relevant hypothesis.The results show that there is an inverted U-shaped relationship between external corporate social responsibility and employees5 work passion,organizational trust completely mediates the inverted U-shaped relationship between external corporate social responsibility and work passion,and internal corporate social responsibility regulates the inverted U-shaped relationship between external corporate social responsibility and organizational trust,and the mediating effect of organizational trust.This study enriches the research on the relationship between corporate social responsibility and employees’output at the micro level,and has a theoretical and practical reference value for managers to effectively implement corporate social responsibility.
