摘 要:目的探究护士真实型领导水平、一般自我效能感及精神气候与职业应对效能感的相关性及相互作用机制。方法采用便利抽样的方法,于2021年4—6月选取南通市3所三级及以上医院的250名护士为调查对象,采用一般资料调查表、真实型领导量表、一般自我效能感量表、精神气候量表及职业应对效能感量表对调查对象进行问卷调查,并对数据进行分析。结果护士真实型领导得分为(65.56±11.65)分,一般自我效能感得分为(31.99±5.62)分,精神气候得分为(76.99±18.56)分,职业应对效能感得分为(36.42±6.08)分。真实型领导与一般自我效能感、精神气候、职业应对效能感均呈正相关(r=0.761、0.894、0.706,均P<0.01)。真实型领导对职业应对效能感的总效应为1.095(95%CI:0.867~1.735,P<0.01),其中,精神气候与一般自我效能感在真实型领导与职业应对效能感间起部分中介效应,效应值分别为0.155(95%CI:0.147~0.425,P<0.01)和0.783(95%CI:0.609~0.985,P<0.01)。结论护士职业应对效能处于中等偏上水平,与真实型领导呈正相关,精神气候和一般自我效能感在其中起部分中介作用。护理管理者应注重提高真实领导水平,以增强下属护士的一般自我效能感及构建其积极精神气候,促进护士职业应对水平的提高。Objective To explore the correlation and interaction mechanism between nurses’authentic leadership,general selfefficacy,mental climate and occupational coping self-efficacy.Methods Using the method of convenient sampling,250 nurses from three hospitals at tertiary level and above from Nantong City were selected as the survey object.A questionnaire survey was performed by the the general data questionnaire,authentic leadership scale,general self-efficacy scale,spiritual climate scale and occupational coping self-efficacy scale,and the data were analyzed.Results The score of authentic leadership,general selfefficacy,spiritual climate and occupational coping self-efficacy of nurses was(65.56±11.65),(31.99±5.62),(76.99±18.56)and(36.42±6.08)points,respectively.The authentic leadership was positively correlated with general self-efficacy,mental climate,and occupational coping self-efficacy(r=0.761,0.894,0.706,all P<0.01).The total effect of authentic leadership on nurses’occupational coping self-efficacy was 1.095(95%CI:0.867-1.735,P<0.01),which mental climate and general self-efficacy played a part of the mediation effect between the authentic leadership and occupational coping self-efficacy,and the effect value was 0.155(95%CI:0.147-0.425,P<0.01)and 0.783(95%CI:0.609-0.985,P<0.01),respectively.Conclusions The occupational coping self-efficacy of nurses is at an upper middle level,and positively related to the authentic leadership,while the mental climate and general selfefficacy play a part of the mediation effect between them.Nurse manager should pay attention to the improvement of the authentic leadership,to enhance the general self-efficacy of the subordinate nurses and build their positive spiritual climate,and promote the improvement of nurses’occupational coping.
