摘 要:团队凝聚力是企业生存与发展的关键因素。近年来团队凝聚力已日益成为学术界与实践界关注的重点。本研究对213名五星级酒店员工进行问卷调查,探讨团队包容型氛围对团队凝聚力的影响机制。数据分析结果表明,团队包容型氛围及其差异整合、决策兼容、雇佣公平三个维度既会直接影响团队凝聚力,又会通过领导-成员交换关系,间接影响团队凝聚力,其中,领导-成员交换关系部分中介团队的差异整合、决策兼容与团队凝聚力之间的关系,完全中介团队的雇佣公平与团队凝聚力之间的关系。Team cohesion is the key factor for the survival and development of enterprises.In recent years,team cohesion has increasingly become the focus of scholars and practioners.This study conducted a questionnaire survey of 213 five-star hotel employees to explore the impact mechanism of team inclusive climate on team cohesion.The results of data analysis showed that the team inclusive climate and its three dimensions including difference integration,decision-making inclusion and employment equity not only directly affected the team cohesion,but also indirectly affected the team cohesion through the leader-member exchange relationship.Among them,the leader-member exchange relationship partially mediated the relationship between differential integration,decision-making inclusion and team cohesion respectively,and completely mediated the relationship between employment equity and team cohesion.
