摘  要:本研究基于人际互动理论,考察了工作嵌入对贫困地区普惠性民办园教师离职倾向的影响机制以及同伴离职感知于其中的调节作用。通过对六盘山10个县(区)582名教师的问卷调查,结果表明:工作嵌入显著负向预测教师的离职倾向。工作获得感在工作嵌入与教师离职倾向之间起部分中介作用。同时,由于“离职传染”效应的存在,同伴离职感知在工作嵌入、工作获得感与离职倾向之间存在负向调节作用。为有效降低贫困地区普惠性民办园教师离职倾向,应提升教师的工作嵌入度,增强教师与幼儿园内外环境的“粘滞度”;关注教师的工作获得感,谋求教师与幼儿园携手“同心逐梦”;培育教师的组织忠诚度,缔造教师与幼儿园发展“命运共同体”。Based on the Interpersonal Interaction Theory, the paper investigates the influence mechanism of job embeddedness on the turnover intention of the teachers in the inclusive private kindergarten in poor areas and the moderating effect of peers’ turnover perception. Based on the questionnaire survey of 582 teachers in 10 counties(districts) in Liupan Mountain area, the results show that job embeddedness significantly negatively predicts the turnover intention of the teachers;the sense of work gain plays a partial mediating role between job embeddedness and teachers’ turnover intention. At the same time, due to the “turnover contagion” effect, peers’ turnover perception has a negative moderating effect on the job embeddedness, sense of work gain and the turnover intention. In order to reduce the turnover intention of the teachers in the inclusive private kindergartens in poor areas effectively, we should improve the job embeddedness of the teachers, and enhance the “Stickiness” between the teachers and the internal and external environment of the kindergartens. Besides, pay more attention to the teachers’ sense of work gain to strive for the situation that the teachers and kindergartens can “pursue their dreams together”;what’s more, cultivate the organizational loyalty of the teachers, and create a “community of common destiny” for the development of the teachers and kindergartens.
