摘 要:目的:探讨团体心理辅导提升医务人员抗逆力的有效性,及对其自我认知情绪调节、工作投入和情绪耗竭的影响。方法:在六盘水市12家医院抽取432名医务人员,每家医院内部将研究对象随机分成实验组和对照组。两组进行抗逆力等前测,实验组接受4周基于团体辅导的抗逆力提升干预,对照组参加一般业务培训,结束时两组接受后测。一个月后进行追踪测试。两组各有209人和204人完成全部测试。结果:两组前测各变量得分均无显著差异(P>0.05);干预结束后,实验组抗逆力(3.670 vs 3.454)、积极关注(3.842 vs 3.594)、积极计划(3.986 vs 3.838)得分均优于对照组(t=3.791,3.886,2.699;P<0.01),但两组的工作投入(3.921 vs3.950)和情绪耗竭(2.676 vs2.587)无显著差异(P>0.05)。干预结束1个月后,实验组抗逆力(4.068 vs 3.675)、积极关注(4.256 vs 3.885)、积极计划(4.285 vs 3.995)和工作投入(4.363 vs 4.006)显著优于对照组,情绪耗竭(1.703vs 2.459)显著低于对照组(t=9.222,7.783,6.475,7.822,-12.483;P<0.01)。结论:设计的团体心理辅导培训可提高医务人员抗逆力,且抗逆力提升可改善其积极重新关注和重新关注计划能力,降低情绪耗竭,促进工作投入,且这种改善具有一定持续性。Objective:To explore the effectiveness of group psychological counseling on the improvement of medical staff’s resilience, and its influence on the improvement of medical staff’s self-regulation behavior and work engagement, so as to provide reference for improving medical staff’s resilience.Methods:A total of 432 medical staff from 12 hospitals in Liupanshui were randomly divided into experimental group and control group, and 209 and 204 medical staff completed all tests respectively.Medical staff of two groups were tested for resilience, positive refocusing, refocus on planning, work engagement and emotional exhaustion.The experimental group received 6 weeks resilience improvement intervention based on group psychological counseling, while the control group received general vocational training.At the end of the intervention, two groups received the post test.One month later, both groups received follow-up test.Results:Before the intervention study, there was no significant difference in the scores of resilience and other variables between the experimental group and the control group.After the intervention, the scores of resilience, positive attention and positive planning in the experimental group were better than those in the control group(t=3.791,3.886,2.699;P<0.01),but there was no significant difference in job engagement and job burnout between the two groups.One month after the intervention, the resilience, positive attention, active planning and work engagement in the experimental group were significantly better than those in the control group, and emotional exhaustion was significantly lower than that in the control group(t=9.222,7.783,6.475,7.822,-12.483;P<0.01).Conclusion:Group psychological counseling can improve medical staff’s resilience, and the improvement of their resilience can promote their positive refocusing, refocus on planning and work engagement, while reduce their emotional exhaustion.
