摘  要:工作和家庭的双重压力导致员工的工作幸福感匮乏,并对组织发展产生重要影响,进而引发组织及管理者思考如何平衡员工的工作—家庭关系以提升其工作幸福感。以1308份问卷为样本,基于资源保存理论和社会认同理论,纳入工作—家庭中心性和工作—家庭增益探究家庭支持型主管行为对员工工作幸福感的影响机理,并探讨其性别差异。研究表明,家庭支持型主管行为使员工产生工作—家庭增益,进而提升其工作幸福感;工作对家庭的增益比家庭对工作的增益能够更显著提升女性的工作幸福感;员工的工作—家庭中心性不同,工作对家庭的增益提升工作幸福感的程度存在显著差异,尤其在女性中体现得更明显,但家庭对工作的增益与工作幸福感之间的关系不会受到明显影响。研究结论响应了从工作—家庭相互促进的视角研究家庭支持型主管行为对员工工作幸福感的影响机理,并进一步探究其性别差异,深化与扩展了工作幸福感影响机理的研究,对组织采取措施提升员工工作幸福感,保障组织可持续发展有指导价值。The dual pressure of work and family leads to the lack of employees’workplace well-being and has an important impact on the development of the organization,which leads organizations and managers to think about how to balance work and family to improve employees’workplace well-being.Taking 1308 questionnaires from workers as samples,based on the resource conservation theory and social identity theory,this research considered work-family centrality as a moderator variable and work-family enrichment as a mediator variable,analyzed the impact mechanism of family supportive supervisor behavior on employees’workplace well-being,and also explored the gender differences.This research shows that family supportive supervisor behavior has a positive effect on work-family enrichment,and then improves workplace well-being of employees.Work to family enrichment can significantly improve female workers’well-being in workplace than family to work enrichment.The degree of increasement of work to family enrichment on workplace well-being is different due to work-family centrality,especially among female workers,but family to work enrichment and workplace well-being is not significantly affected by work-family centrality.This study responds from the perspective of mutual enrichment between work and family to analyze the influence mechanism of family supportive supervisor behavior on employee workplace well-being,and further explores gender differences,deepens and expands the research on the influence mechanism of workplace well-being,and has guiding value for organizations to take measures to improve employees’workplace well-being and ensure the sustainable development of organizations.
