摘 要:以人-组织匹配为中介变量、信任领导为调节变量,构建内部人身份感知提升高校新进教师安全感的分析框架,采用结构方程模型和多层回归分析探究内部人身份感知对高校新进教师安全感的作用机理。结果表明:内部人身份感知对人-组织匹配有显著正向影响;互补性匹配在内部人身份感知与高校新进教师安全感的关系中发挥部分中介作用;信任领导正向调节内部人身份感知对人-组织匹配的影响。基于此提出相应建议,助力高校新进教师安全感的提升。Taking person-organization matching as the intermediary variable and trust leadership as the moderating variable, this paper constructs an analysis framework for the internal identity perception to enhance new college teachers′ sense of security, and uses structural equation models and multi-level regression to explore the mechanism of insider identity perception on new college teachers′ sense of security. The results show that: insider identity perception has a significant positive impact on person-organization matching;complementary matching has a partial mediating effect in the relationship between insider identity perception and new college teachers′ sense of security;trusting leadership positively regulates insider identity perception impact on person-organization matching. Based on the research results, the corresponding suggestions are put forward to help improve the security of new college teachers.
