摘  要:目的 调查黑龙江省基层医疗卫生人员工作绩效现状,并探讨工作满意度在职业高原和工作绩效间的中介作用,旨在为基层医疗卫生人员的职业发展提供参考。方法 选取2021年5—8月,以职业高原量表、工作满意度量表、工作绩效量表为测量工具,对1 400名基层医疗卫生人员进行问卷调查。以Pearson相关分析用来测量职业高原、工作满意度和工作绩效的相关性,并通过Bootstrap方法检验工作满意度的中介效应。结果 基层医疗卫生人员工作绩效评分为(22.19±7.70)分,处于较低水平,职业高原评分为(65.49±11.78)分,工作满意度评分为(37.59±15.00)分。职业高原分别与工作绩效(r=-0.379,P<0.001)、工作满意度(r=-0.684,P<0.001)呈负相关,而工作满意度与工作绩效(r=0.574,P<0.001)呈正相关;同时工作满意度在基层医疗卫生人员的职业高原和工作绩效之间起到部分中介作用。结论 基层医疗卫生人员的工作绩效处于较低水平,应给予高度重视,亟需多措并举降低职业高原、提高工作满意度,有效提升工作绩效。Objective To investigate the status of job performance of primary healthcare staffs in Heilongjiang Province and explore the mediating effect of job satisfaction between career plateau and job performance,providing useful references for the career development of primary healthcare workers.Methods From May to August 2021,a questionnaire survey was conducted among 1 400 primary healthcare workers by using the career plateau scale,job satisfaction scale and job performance scale.Pearson Correlation Analysis was used to measure the relationship among career plateau,job satisfaction and job performance.The Bootstrap method was used to test the mediating effect.Results The score of the job performance of primary healthcare workers was(22.19 ±7.70),which was a low level.The score for career plateau was(65.49±11.78),and the score for job satisfaction was(37.59±15.00).Career plateau was negatively correlated with job performance(r=-0.379,P<0.001),and job satisfaction(r=-0.684,P<0.001),respectively.Job satisfaction was positively correlated with job performance(r= 0.574,P<0.001);job satisfaction played a partially mediated role between the career plateau and job performance of primary healthcare workers.Conclusion The job performance of primary healthcare workers is at a low level,thus to which great attention should be paid.It is urgent to take multiple measures to reduce career plateau,increase job satisfaction and improve job performance.
