A Study on the Moderating Differences of Different Paths of Ego-Depletion on the Influence of Moral Leadership on Employees’Moral Voice

摘  要:基于社会学习理论和社会交换理论,通过318份两时点样本数据,构建有调节的双重中介模型,探究道德型领导对员工道德建言的影响机制与调节差异。研究结果发现:道德型领导通过领导-成员交换关系和道德榜样认同两条路径影响员工道德建言;自我损耗对两条中介路径的后半段起到不同的调节效应,其中,对领导-成员交换关系与道德建言之间关系起正向调节作用,而对道德榜样认同与道德建言之间关系起负向调节作用;且进一步检验证实,自我损耗对两条路径的中介效应也起到不同的调节作用。Based on social learning theory and social exchange theory,a moderated dual mediation model was constructed through 318 sample data at two time points to explore the influence mechanism and moderating differences of ethical leadership on employees’moral voice.The results of the study shows that ethical leadership affects employees’moral voice through two paths of leader-member exchange and moral model identification;ego depletion has different moderating effects on the second half of the two mediating paths.Specifically,ego depletion has a positive moderating effect on the relationship between leader-member exchange and moral voice,while it has a negative moderating effect on the relationship between moral role model identification and moral voice.Further testing confirms that ego depletion also has different moderating effects on the mediating effect of the two pathways.
