摘　　要：目的 探讨情感耗竭对全科住培医生职业承诺的影响和工作投入的中介作用,为改善全科住培医生职业承诺提出针对性的干预策略。方法 选取江苏省16家国家级住院医师规范化培训基地2019~2021级724名全科住培医生为研究对象,采用问卷调查方法,收集其一般人口学资料、情感耗竭、工作投入和职业承诺情况。通过统计分析相关数据,探讨全科住培医生职业承诺的影响机制。结果 在控制性别、年龄、学历后,全科住培医生情感耗竭与工作投入、职业承诺均呈显著负相关;情感耗竭会通过工作投入的中介作用对职业承诺产生影响,工作投入的中介效应达到51.09%。结论 情感耗竭会通过影响工作投入进而影响职业承诺。所以,需要关注全科住培医生的心理状态,降低其情感耗竭水平,提高全科住培医生的工作投入水平,进而增强其职业承诺。Objective To explore the impact of emotional exhaustion on the professional commitment of general practitioners, and to propose targeted intervention strategies to improve the professional commitment of general practitioners. Methods A total of 724 general practitioners from 16 national residential training bases in Jiangsu Province from 2019 to 2021 were selected as the object of study. The general demographic data, emotional exhaustion, work input and professional commitment of the general practitioners were collected by questionnaire. The mechanisms of influence of career commitment were explored through statistical analysis. Results After controlling for gender, age and educational background, emotional exhaustion was negatively correlated with job involvement and career commitment;Emotional exhaustion will affect career commitment through the mediating effect of work input, and the mediating effect of work input is 51.09%. Conclusions Emotional exhaustion affects the level of professionalism by affecting job commitment. Paying attention to the psychological state of general practitioners and reducing their emotional exhaustion level will help to improve the work investment level of general practitioners and enhance their professional commitment.
