摘 要:在倡导多元主体共治和赋能增权的学校治理现代化背景下,考察校长和教师“双主体”领导水平的匹配对教师教学质量的提升效应具有重要价值。基于TALIS2018上海初中学校数据,考察校长授权型领导—教师自我领导匹配对教师教学质量的影响机制及在不同匹配类型和城乡情景下的异质性,结果发现:第一,匹配能够通过增加教师工作满意度,进而提高教师的教学质量;第二,相比于低—低匹配,高—高匹配对教学质量的提升作用更加明显。相比于高—低组合,低—高组合对教学质量的积极效应更明显;第三,上述匹配对教学质量的影响机制仅存在于城市地区样本,而不存在于乡镇地区样本。为此,学校需要全面、辩证地看待校长授权对教师的作用,重视校长领导和教师自我领导的互动作用,要多渠道提升双方的领导力以实现高质量匹配,要采取城乡区别的授权匹配和干预措施,要引入信息化技术通过行为数据提高匹配的准确性。Under the background of school governance modernization,advocating multi-subject cogovernance and empowerment,it is of great value to investigate the matching of principal and teacher“dual subject”leadership level on the improvement of teaching quality.Based on the data of Shanghai junior high schools in TALIS2018,this paper investigates the effect and mechanism of matching of principal empowering leadership with teacher self-leadership on teaching quality,its heterogeneity with different matching types and the one between urban and rural management situation.The results show that,first,matching can improve the teaching quality of teachers by increasing their job satisfaction;second,compared with low-low matching,high-high matching plays a more significant role in improving teaching quality,while compared with high-low combination,low-high combination has more obvious positive effect on teaching quality;third,the above matching mechanism on teaching quality only exists in the urban samples,but not in the rural sample.Therefore,it is imperative for schools to have a comprehensive and dialecticals view on the role of principal authorization on teachers.They could attach importance to the interactive role of principal leadership and teacher self-leadership,improve the leadership of both sides through multiple channels,achieve high-quality matching,adopt different authorization matching and intervention measures in urban and rural areas and introduce information technology to improve the accuracy of matching through behavioral data.
