摘  要:随着物联网、人工智能、云计算、在线支付系统等数字技术的出现,数字化正在深刻影响企业的内外部环境。基于动态能力理论,探讨企业动态能力、员工创新行为对企业数字化转型的影响机制。使用多元回归方法,对11个省市23家数字化转型制造企业的207位企业员工调查数据实证分析表明:企业动态能力显著影响数字化转型目标;员工创新行为在企业动态能力与数字化转型目标之间起中介作用;组织激励和组织目标一致性调节企业动态能力与员工创新行为之间的关系,同时还调节员工创新行为与数字化转型目标的关系。因此,数字化转型企业要积极构建动态能力,激励员工创新活动和培养大数据人才,加强绩效管理引导员工行为与数字化转型目标保持一致。With the emergence of digital technologies such as the Internet of Things,artificial intelligence,cloud computing,and online payment systems,digitalization is profoundly influencing the internal and external environments of enterprises.Based on the theory of dynamic capability,the influence mechanism of enterprise dynamic capability and employee innovation behavior on enterprise digital transformation is discussed.Using the multiple regression method,the empirical analysis of the survey data of 207 enterprise employees from 23 digital transformation manufacturing enterprises in 11 provinces and cities shows that the enterprise dynamic capability significantly influence the goal of digital transformation;employee innovation behavior plays an intermediary role between the dynamic capability of the enterprise and the digital transformation goal;the consistency of organizational motivation and organizational goals regulates the relationship between enterprise dynamic capability and employee innovation behavior,as well as the relationship between employee innovation behaviors and digital transformation goals.Therefore,digital transformation enterprises should actively build dynamic capability,encourage employees to innovate activities and cultivate big data talents,and strengthen performance management to guide employee behaviors consistent with the goals of digital transformation.
