摘 要:提出大型跨职能研发团队认知冲突产生的深层次原因之一在于成员间的知识不对称,而成员间以团队学习为核心的知识协调活动是实现团队认知冲突有效消减的关键。在此基础上,从微观视角阐述了基于知识协调的大型跨职能研发团队认知冲突消减机理,构建了以团队学习为核心的知识协调过程模型,并运用仿真手段研究了关键性因素对团队认知冲突消减效果的影响。结果表明:成员的知识传播与吸收能力与团队认知冲突消减效果正向相关,其中知识传播能力起到更为决定性的作用;团队关系类型、职能背景构成比例、观点阈值异构以及知识学习策略对团队认知冲突消减效果具有显著影响。This paper proposes that one of the deep-seated reasons for the cognitive conflicts of large cross-functional R&D teams lies in the knowledge asymmetry among members,and the knowledge coordination activities between members with team learning as the core are the key to the effective reduction of team cognitive conflicts.On these basis,it explains the mechanism of cognitive conflict reduction in large-scale cross-functional R&D teams based on knowledge coordination and constructs a knowledge coordination process model with team learning as the core.And then,it studies the impact of key factors on the efficiency of team cognitive conflict reduction by simulation methods.Results show that,the knowledge dissemination and absorptive capacity of members is positively related to the efficiency of team cognitive conflict reduction.Team relationship types,functional background composition,heterogeneous viewpoint thresholds,and knowledge learning strategies have a significant impact on the teams cognitive conflict reduction efficiency.
