摘 要:家族企业传承是一个由现任领导者(一代)向继任领导者(二代)过渡的过程,在这一过程中,二代获得对其作为领导者的认可是保证传承顺利的关键。本研究在身份理论的基础上,选择6个家族企业传承案例,通过纵向分析探讨了代际双方如何通过代际互动构建二代被认可的领导身份。研究发现:(1)代际双方对二代领导身份认知呈现出“价值观—性格特质—能力”的逐层推进。(2)身份认知表现为根据领导身份构建行为及其主观和客观结果进行再认知的循环反馈过程。(3)传承过程伴随着身份认知的动态演化:一代和二代调整认知和角色期望形成对二代身份认知的一致有助于传承顺利进行;相反,身份认知偏见将导致传承过程缺少“身份认知—身份构建行为”循环反馈,阻碍传承。本研究贡献在于引入双主体分析视角,指出了代际之间领导身份期望和身份认知这两个关键因素在传承中的作用,解释了身份认知演化影响家族企业传承和领导身份构建的过程机制。Family business succession is a process of transition from the incumbent leader(first generation)to the successor leader(second generation),in which the recognition of the family firm's second generation as a leader facilitates the progress of succession.Based on identity theory,this study investigates 6 longitudinal cases of family firm succession to figure out how to construct the leader identity of the second generation through intergenerational interaction.The study finds that:(1)The perception of the leader identity of the second generation follows a sequential progression of"value-personality traits-competency".(2)Identity perception manifests as a feedback process of recognition in accordance with leader identity construction behavior and its subjective and objective results.(3)The succession process is a dynamic evolution of identity perception:the succession proceeds through the adjustment of identity perception and role expectation between the two generations to form a consistent perception of the second generation's leader identity,while cognitive biases toward the second generation's leader identity lead to the lack of feedback loop of"identity perception-identity construction behavior",which prevents succession.In sum,by introducing the two-subject analysis perspective,this study identifies key concepts,leader role expectations and identity perception of the second generation,in family business succession,and explains the mechanisms by which identity perception evolution affects succession and leader identity construction.
