摘  要:目的:基于DRG/DIP支付方式改革背景,研究山东省三级公立医院员工薪酬满意度及其影响因素,为三级公立医院完善薪酬分配制度、顺应医保支付方式改革新形势提供依据。方法:采用方便抽样,通过线上问卷调查方式对山东省的1 278名三级公立医院员工进行调查,运用描述性统计分析、单因素统计分析和多元线性回归分析方法分析薪酬满意度情况及影响因素。结果:采用李克特量表,非常满意为5分,非常不满意为1分。山东省三级公立医院员工薪酬水平满意度为3.20分,薪酬分配制度满意度为2.99分,总体福利满意度为2.77分。最高学历、工作年限、编制情况、技术职称、科室类别、岗位类别和工作时长等因素显著影响三级公立医院员工的薪酬满意度(P<0.05)。结论:建议重视福利体系的科学构建和动态管理;构建全方位激励措施,推进学科后备人才队伍建设;健全与岗位职责和实际贡献紧密联系的薪酬分配机制,调动行政管理人员积极性;重视高层次后勤管理人才培育,提升社会化后勤服务监督能力。Objective:Based on the background of DRG/DIP payment reform,we studied the compensation satisfaction of employees in Grade Ⅲ public hospitals in Shandong Province and its influencing factors,to provide a basis for Grade Ⅲ public hospitals to improve their compensation distribution system and to comply with the new situation of health insurance payment reform.Methods:A convenience sample of 1278 employees of Grade Ⅲ public hospitals in Shandong Province was surveyed by online questionnaires,and descriptive statistical analysis,one-way statistical analysis,and multiple linear regression analysis were used to analyze the situation of salary satisfaction and the influencing factors.Results:Using a Likert scale,very satisfied is 5,and very dissatisfied is 1.The satisfaction level of employees'salary in Shandong Grade Ⅲ public hospitals was 3.20,the satisfaction with the salary distribution system was 2.99,and the overall welfare satisfaction was 2.77.Factors such as highest education,years of work experience,establishment status,technical title,department category,position category,and working hours significantly affected the salary satisfaction of employees in Grade Ⅲ public hospitals(P<0.05).Conclusion:It is recommended to attach importance to the scientific construction and dynamic management of the welfare system;construct all-round incentives to promote the construction of discipline reserve talents;improve the salary distribution mechanism closely related to job responsibilities and actual contributions to mobilize the enthusiasm of administrative personnel;attach importance to high-level logistics Cultivate management talents and improve the supervision ability of social logistics services.
