公立医院医务人员工作满意度与个人知识组织化的关联机制及调节变量研究

摘  要:研究医务人员工作满意度与个人知识组织化的关联机制,探析岗位、学历、工龄、跳槽次数对关联模型的调节作用。对山东某市4家三级医院的在岗医务人员进行问卷调查,运用统计分析方法进行数据检验与模型验证。工作满意度对个人知识组织化具有正向效应,其中自我价值、工作内容、人文关怀的影响较大;发送知识意愿是工作满意度正向影响个人知识组织化的中介变量;自我价值、工作内容、人际交往、制度建设通过发送知识意愿促进个人知识组织化;岗位、学历、工龄、跳槽次数对模型具有调节作用。工作满意度提升对个人知识组织化产生积极影响,医院应针对不同医务人员的特征差异,提升他们的工作满意度。To study the correlation mechanism between job satisfaction and personal knowledge organization of medical staff,and to explore the moderating effects of position,educational background,length of service and job-hopping times on the correlation model.A questionnaire survey was conducted among the medical staff in 4 tertiary hospitals in Shandong Province,the data were tested and the model was verified by statistical analysis.Job satisfaction had a positive effect on personal knowledge organization,among which self-worth,job content,humanistic care had a greater impact.Willingness to send knowledge is the mediating variable that positively affects individual knowledge organization through job satisfaction.Self-worth,job content,interpersonal communication and system construction promote personal knowledge organization by willingness to send knowledge.Position,educational background,length of service and job-hopping times have moderating effects on the model.The improvement of job satisfaction has a positive impact on personal knowledge organization,so hospitals should improve their job satisfaction according to the characteristics of different medical staff.
