摘 要:基于认知-情绪个性系统理论,考察了员工自主性工作努力对同事排斥的双路径模型,检验了地位威胁和表层扮演在员工自主性工作努力与同事排斥之间的中介作用,通过多阶段收集的436名被试数据分析,结果发现:(1)员工自主性工作努力显著正向影响同事排斥行为;(2)地位威胁和表层扮演在员工自主性工作努力与同事排斥行为之间起双中介作用;(3)组织政治知觉正向调节上述双中介路径的间接效应,当组织政治知觉水平高时,该影响加强;当组织政治知觉水平低时,该影响削弱。Based on cognitive-affective system theory of personality,this paper constructs a moderated mediation model with the status threat and surface acting as mediators and perception of organizational politics as moderator to reveal the internal influential mechanism of the discretionary effort on co-worker ostracism.Based on the analysis of data from 436 subjects in a multi-phase collection,results show that,employee's discretionary effort significantly positively affects co-worker ostra-cism.Status threat and surface acting played a double mediating role in the relationship between discretionary effort and co-worker ostracism.Perception of organizational politics positively regulates the indirect effect of the above-mentioned two mediating paths,which is strengthened when the level of organizational political intuition is high,and weakened when the level of organizational political intuition is low.
