摘 要:目的分析乡村医生管理相关政策文本和访谈资料,在此基础上构建并验证乡村医生胜任力评价指标体系。方法通过扎根理论对乡村医生相关定性资料进行深入分析以确定胜任力评价指标体系,运用经典测量理论对山东省6地市的1018名乡村医生问卷调查获得的定量资料进行信效度验证,结合专家打分数据通过层次分析法确定评价指标体系权重。结果根据扎根理论构建了包括5个维度,共计25项指标的乡村医生胜任力评价指标体系,基于经典测量理论的信效度检验均符合标准,通过层次分析法确定胜任力维度权重由高到低依次是专业技能(0.2371)、沟通能力(0.2162)、团队协作(0.2039)、职业认知(0.1863)、个人特质(0.1565)。结论本研究采用定性研究与定量分析相结合方法,多角度全方位构建了乡村医生胜任力评价指标体系,该体系能准确、直观地反映乡村医生工作特点和实际能力,具有一定的科学性、规范性和可操作性。Objective The text of policies and interview data related to the management of rural doctors were analyzed,and on this basis,the competency evaluation index system of rural doctors was constructed and validated.Methods The competency evaluation index system was determined by in-depth analysis of the qualitative data of rural doctors through grounded theory,and the quantitative data obtained from a questionnaire survey of 1018 rural doctors in 6 cities in Shandong Province were verified for reliability and validity by using classical test theory,and the weights of the competency evaluation index system were determined by combining expert scoring data through analytic hierarchy process.Results The competency evaluation index system of rural doctors,which includes 5 dimensions and a total of 25 indicators,was constructed by grounded theory,and the reliability and validity tests based on classical test theory met the criteria,and the competency dimensions weights were determined by analytic hierarchy process in descending order of professional skills(0.2371),communication skills(0.2162),teamwork(0.2039),professional cognition(0.1863),and personal characteristics(0.1565).Conclusion This study adopted a combination of qualitative research and quantitative analysis to construct a competence evaluation index system for rural doctors,which can accurately and intuitively reflect the work characteristics and actual competence of rural doctors and has certain scientific,normative and operability.
