摘 要:动态变化的经济环境改变了劳资管理模式,员工面临的职场危机与挑战甚于以往,对企业来说,培养员工组织认同,使员工与组织之间形成良好互动非常必要。该文基于社会认同理论、社会交换理论,以2015年“中国综合社会调查”为基础,对员工的职场韧性与组织认同之间的作用机制进行实证分析,考察了内、外报酬满意度的中介作用以及信任感知的调节作用。研究发现,职场韧性对于组织认同和员工内、外报酬满意度具有显著的正向作用;员工内、外报酬满意度在职场韧性与组织认同之间具有部分中介作用,具有不同职场韧性的个体通过内外报酬满意度这一传导机制对组织认同产生差异性影响;作为情境因素的信任感知正向调节内在报酬满意度的中介效应,高信任感知情境下,职场韧性对组织认同的正向效果与预测作用会有所增强,低信任感知情境下职场韧性对组织认同的正向效果与预测作用会受到削弱。The dynamically changing economic environment has changed the labor management mode.Employees are facing more workplace crises and challenges than before.For enterprises,it is necessary to cultivate employees’organizational identity and form a good interaction between employees and organizations.Based on the social identity theory and the social exchange theory,according to the“China Comprehensive Social Survey”in 2015,this study empirically analyzes the action mechanism between employees’workplace resilience and organizational identity,and investigates the mediating role of internal and external remuneration satisfaction and the regulating role of trust perception.As found by the study,workplace resilience has a signifi cant positive eff ect on organizational identity and internal and external remuneration satisfaction of employees;internal and external remuneration satisfaction of employees has a partial mediating role between workplace resilience and organizational identity;individuals with different workplace resilience have different infl uences on organizational identity through the transmission mechanism,i.e.,internal and external remuneration satisfaction;as a situational factor,trust perception positively regulates the mediating role of internal remuneration satisfaction;in the context of high trust perception,the positive eff ect and predictive eff ect of workplace resilience on organizational identity will be enhanced,while in the context of low trust perception,the positive eff ect and predictive eff ect of workplace resilience on organizational identity will be weakened.
