摘  要:基于自我决定理论,本文引入组织认同为中介变量,人际敏感特质为调节变量,构建了真实型领导对员工知识隐藏行为的影响机制模型。通过对522名在职员工的调查问卷进行分析发现:真实型领导与员工的推脱隐藏、装傻隐藏及合理隐藏行为均显著负相关;组织认同在真实型领导与员工的推脱隐藏、装傻隐藏及合理隐藏间的关系中均起到中介作用;在真实型领导影响员工组织认同、推脱隐藏及合理隐藏的过程中,人际敏感特质发挥正向调节作用,而在真实型领导影响员工装傻隐藏的过程中,人际敏感特质的调节作用不显著;人际敏感特质正向调节组织认同在真实型领导与推脱隐藏、装傻隐藏及合理隐藏间关系中的中介效应,即存在被调节的中介效应。Based on the self-determination theory,this paper builds the influence mechanism model of authentic leadership on employees'knowledge hiding behavior by introducing organizational identification as the mediating variable and interpersonal sensitivity as the moderating variable.Through the analyses of the ques‐tionnaires for 522 in-service employees,it shows that the authentic leadership has a significant negative impact on employees'evasive hiding,dumb-playing hiding and rationalized hiding.Organizational identification plays a mediating role between authentic leadership and employees'evasive hiding,dumb-playing hiding and rationalized hiding.In the process of authentic leadership affecting employees'organizational identification,evasive hiding and rationalized hiding,interpersonal sensitivity plays a positive regulating role.Whereas,in the process of authentic leadership affecting employees'dumb-playing hiding,interpersonal sensitivity shows no significant regulating role.Meanwhile the mediating effects of organizational identification in the relationship between authentic leadership and evasive hiding,dumb-playing hiding and rationalized hiding are also moderated by interpersonal sensitivity,namely the mediating effects that are regulated do exist.
