摘  要:基于资源保存理论,本研究旨在探讨职场排斥对职业满意度的内在作用机制,并通过滚雪球方式在两个时间点进行在线问卷调查,回收有效问卷223份,最后数据分析结果显示:职场排斥对情绪耗竭具有显著的正向作用,情绪耗竭对职业满意度具有显著的负向作用,情绪耗竭在职场排斥与职业满意度间的中介作用显著;生涯控制力显著调节了情绪耗竭与职业满意度的关系,即生涯控制力的水平越高,情绪耗竭对职业满意度的负向作用越小。Based on the conservation of resources theory,this study aimed to explor the internal mechanism of workplace ostracism on career satisfaction.An online questionnaire survey was conducted at two time points by snowball method,and 223 valid questionnaires were collected,and the final data analysis results showed that:Workplace ostracism had a significant positive effect on emotional exhaustion,emotional exhaustion had a significant negative effect on career satisfaction,and emotional exhaustion mediated the relationship between workplace ostracism and career satisfaction.Career control significantly moderated the relationship between emotional exhaustion and career satisfaction,such that the negative relationship was weaker when the higher level of career control.
