摘  要:社交媒体的广泛应用使组织网络呈现出新的表现形式——网络半透明,即组织中原本具有私密性或不可见特性的社交网络变得公开可见了。然而,目前相关研究主要集中在网络半透明的工具性结果上,对于其在情感承诺上的作用还知之甚少。根据赋权奴役悖论,本研究在社会交换理论的基础上构建了假设模型,提出网络半透明通过组织支持感知的赋权路径和通过监控感知的奴役路径,进而对情感承诺产生双刃剑效应。此外,研究认为,网络半透明的影响取决于员工的友谊网络中心性。中心性越低,网络半透明对组织支持感知的影响越强,对监控感知的影响越弱。本研究选取5家公司的211名使用社交媒体工作的员工进行问卷调查获得数据,并从实证上检验了假设模型。本研究关注网络半透明的双刃剑效应,有助于理解网络半透明产生的人际关系显性化对情感承诺的积极和消极作用,也为企业理解社交媒体使用过程中可能给组织带来的影响提供理论指导。Social media makes the organizational network present a new form of expression,that is,the network translucence.Social networks that used to be private or invisible in the organization have become publicly visible.However,the relevant research is mainly focused on the instrumental results of network translucence,and little is known about its role in affective commitment.Based on the empowerment-enslavement paradox and social exchange theory,this study constructs a hypothetical model which proposes that network translucence has a double-edged sword effect on employees affective commitment through perceived organizational support and perceived surveillance.In addition,these effects depend on friendship network centrality.The lower the centrality,the stronger the impact of network translucence on perceived organizational support and the weaker its impact on perceived surveillance.In this study,211 employees from 5 companies using social media were selected to conduct a questionnaire survey to obtain data,and the hypothesis model was empirically tested.Therefore,this study focuses on the double-edged sword effect of network translucency,which helps to understand the positive and negative effects of interpersonal explicitation on affective commitment caused by network translucency,and also provides theoretical guidance for enterprises to understand the possible impact of social media use on organizations.
