摘　　要：目的了解三级甲等综合医院护士离职现状,分析导致护士离职的原因,为优化护理人力资源配置提供理论依据。方法采取便利抽样法,调查某三级甲等综合医院2017—2021年离职护士的基本信息,比较不同性别、年龄、工龄、学历、职称护士的离职率。结果2017—2021年护士平均离职率为5.15%,离职率呈波动式上升。不同年龄、工龄、学历、职称护士离职率比较差异有统计学意义。结论护士离职率(除2020年外)呈上升趋势,低年资护士为离职的主要群体,离职护士主要来自综合重症监护室、儿科、急诊科及手术室。医院及护理管理者应根据护士群体特点为其职业发展提供更多支持,以减少护士离职,稳定护理队伍。Objective This study aims to make certain the current situation of nurse resignation in Grade A general hospitals,and analyze the reasons for nurses resignation to provide theoretical basis for optimizing the allocation of nursing human resources.Methods Convenience sampling method was used to investigate the basic information of nurses who resigned from a Grade III Level A general hospital from 2017 to 2021.The turnover rates were compared among nurses of different genders,ages,length of service,educational backgrounds,and professional titles.Results The average turnover rate of nurses from 2017 to 2021 was 5.15%,with a fluctuating increase in turnover rate.There is a statistically significant difference in the turnover rate of nurses with different age,length of service,educational background,and professional title.Conclusion The turnover rate of nurses(except for 2020)showed an increasing trend,with early-career nurses being the main group to resign.The main sources of resignated nurses are comprehensive intensive care units,pediatrics,emergency departments,and operating rooms.In order to reduce nurse turnover and stabilize the nursing team,hospitals and nursing managers should provide more support for the career development of nurses based on their characteristics.
