摘  要:目的介绍某三级甲等综合医院对血透室护士进行积分制绩效考核及实施效果。方法对血透室13名护士的工作绩效考核进行积分制管理,从基础条件、工作量统计、科研教学、工作质量四个维度设定积分分值,每个月将护士个人积分作为绩效薪酬分配依据。对实施积分制管理前后6个月护士对绩效考核及薪酬分配满意度、患者满意度、科室月护理质量得分3个方面进行比较。结果实施护士积分制绩效考核后,护士的绩效考核满意度在公平性和公正性评价、激励性作用评价、付出和回报公平性感受评价、绩效工资差距合理性评价4个方面得分均高于实施前(p<0.05),差异有统计学意义。实施后患者满意度及月护理质量得分均高于实施前(p<0.05),差异有统计学意义。结论实施护士积分制绩效考核,提高了护士绩效考核满意度、患者满意度和护理质量。Objective To introduce the integral system performance evaluation of nurses in hemodialysis room in a Grade-A Tertiary general hospital and its implementation effect.Methods The performance evaluation of 13 nurses in hemodialysis room was managed by integral system,and the points were set from four dimensions:basic conditions,workload statistics,scientific research and teaching,and work quality.The individual points of nurses were used as the basis for performance salary distribution every month.This paper compared nurses'satisfaction with the performance evaluation and salary distribution,patients'satisfaction and monthly nursing quality scores of departments before and after the implementation of integral system management.Results After the implementation of the integral system performance evaluation of nurses,nurses'satisfaction in performance evaluation was higher than that before the implementation(p<0.05)in four aspects:evaluation of fairness and impartiality,evaluation of incentive function,evaluation of fairness of pay and return,and evaluation of rationality of performance wage gap,and the difference was statistically significant.After implementation,patients'satisfaction and monthly nursing quality scores were higher than those before implementation(p<0.05),and the difference was statistically significant.Conclusion The implementation of nurses'performance appraisal with integral system has improved nurses'performance appraisal satisfaction,patients'satisfaction and nursing quality.
