摘 要:基于社会信息加工理论,结合310名来自高新技术行业员工的调查问卷,通过构建一个有调节的中介模型,研究差序式领导对下属知识隐藏的影响及下属心理安全感和资质过剩感在这一过程中的作用。结果表明:差序式领导的3个子维度对下属知识隐藏均存在正向影响,但强弱有所不同;心理安全感在二者之间发挥部分中介作用;资质过剩感调节差序式领导通过下属心理安全感对下属知识隐藏的影响。Based on a survey of 310 employees from high-tech industries,this paper constructs a moderated mediation model to explore the influencing mechanism of differential leadership on employee knowledge hiding by social information processing theory.Results show that the three sub-dimensions of differential leadership all have positive impacts on employee knowledge hiding with different strength,but the strength is different.Psychological safety mediates the link between differential leadership and knowledge hiding.Perceived overqualification moderates the impact of differential leadership on knowledge hiding through psychological safety.
