摘  要:基于认知—情感个性系统理论,构建双中介效应模型,以探讨道德领导对员工越轨创新行为的影响机理。对395份两阶段问卷数据进行实证研究分析,结果表明:道德领导正向影响员工越轨创新行为;关系认同和情感承诺在道德领导对员工越轨创新行为的正向影响中发挥部分中介作用;成长需求强度正向调节关系认同与员工越轨创新行为、情感承诺与员工越轨创新行为之间的关系。未来,领导者需要强化自身的道德修养和德行垂范,经常与员工沟通道德标准,提高员工的道德成熟度和道德修养;注意在平时的工作中给予员工更多的学习和锻炼机会,提高员工的成长需求强度。组织则要引导员工从多元视角理解工作上的价值追求,通过企业文化建设、共享组织价值观等人力资源管理措施提升员工的关系认同和情感承诺水平,唤醒员工促进组织发展的责任感和使命感;同时,建立必要的约束机制,防止越轨创新行为过分干扰员工的正常工作计划,实现科学引导。Based on cognitive-affective personality system theory,this paper constructs a dual mediating model to explore the impact mechanism of ethical leadership on the employees’creative deviance.An empirical analysis of 395 questionnaires collected from two-stage investigation is conducted.The results are as follows:Ethical leadership has a positive impact on the employees’creative deviance.Relational identification and affective commitment play a partial intermediary role in the positive impact of ethical leadership on the employees’creative deviance.Growth need strength plays a positive role in regulating the relationship between relational identification and the employees’creative deviance,and that between affective commitment and the employees’creative deviance.From the perspective of leaders,they are expected to strengthen their own moral cultivation and moral norms,frequently communicate with the employees about moral standards,and improve moral maturity and moral cultivation of the employees;meanwhile,leaders should give the employees more opportunities to learn and exercise in daily performance to improve their growth need intensity.From the perspective of the organization,it is essential to guide the employees to understand the value pursuit of work from multiple perspectives,improve their relational identification and affective commitment through corporate culture construction,sharing organizational values and other human resource management measures,and stimulate their sense of responsibility and mission to promote the development of the organization.At the same time,the necessary constraint mechanism should be established to reasonably guide and prevent creative deviance from interfering too much with the normal work of the employees.
