高校青年教师时间焦虑感与职业成长的倒U型关系研究——工作旺盛力与成长需求强度的作用

摘　　要：以资源保存理论和情感信息理论为基础,从“增益-损耗”双路径视角出发,对全国11省(市)20所高校的634名青年教师进行问卷调研,考察了高校青年教师时间焦虑感对自身职业成长的影响机制与边界条件。研究发现:时间焦虑已成为青年学界的群体性症候,“青焦”问题亟待关注。超八成受访者具有中度及以上的时间焦虑感,并且在婚姻状况、高校层次、岗位类型和职称级别等方面存在显著差异;时间焦虑感对工作旺盛力具有倒U型影响,并通过工作旺盛力的瞬时中介作用间接对职业成长产生倒U型影响;与此同时,青年教师内在的成长需求强度能够显著调节时间焦虑感与工作旺盛力之间的曲线关系,纾解“过犹不及”效应。Based on the resources conservation theory and affect-as-information theory,a questionnaire survey was conducted on 634 young teachers in 20 colleges and universities from 11 provinces(municipalities),and the impact mechanism and boundary conditions of perceived time anxiety on career growth was investigated from the dual-path perspective of gain and loss.The results showed that time anxiety has become a group symptom of young academic circles,which requires urgent attention.More than 80%of the respondents have the moderate or higher level of time anxiety,and there are significant differences in marital status,college level,job type and professional title.Perceived time anxiety has an inverted U-shaped effect on thriving at work,and through the instantaneous mediating effect of thriving at work,it indirectly has an inverted U-shaped impact on career growth.Meanwhile,young teachers'growth need strength can significantly adjust the curve relationship between perceived time anxiety and thriving at work,and relieve the too-much-of-a-good-thing effect.
