摘 要:为探究现代产业学院中企业兼职教师行为发生的内部动力与激励机理,通过研究S省位于各市区的8所现代产业学院的企业兼职教师与人力资源管理部门工作人员的调查数据,使用期望理论的四种情境,分析现代产业学院中企业兼职教师的心理影响因素在行为发生过程中对期望值与效价乘积(激发力量)的影响。研究结果表明,兼职教师的自我效能感决定了其选择此工作,并显著正向影响期望值、效价、教育教学投入,从而显著正向影响工作绩效,是影响激励机理的最重要因素;兼职教师的组织支持感与组织的投入也显著影响其期望值与效价,亦对工作绩效有显著影响,并强化了其对此职业的选择和持续投入。研究有助于分析现代产业学院中企业兼职教师工作行为发生的根本影响因素,进而提出恰当的激励对策,激发其行为动机,助推现代产业学院高水平教师队伍建设。In order to explore the internal dynamics and motivation mechanism of behavior of corporate part-time teachers in modern industry colleges,by excavating the survey data of corporate part-time teachers and human resource management staff in eight modern industry colleges in S Province located in each urban area,and using four scenarios of Expectancy Theory,this paper analyzes the influence of the psychological influencing factors of corporate part-time teachers in modern industry colleges on the product(motivating force)of expectancy and valence in the process of behavior occurrence.The results show that the sense of self-efficacy of part-time teachers determines the choice of the job,positively and significantly influences the expectancy,valence,and education and teaching engagement,thus positively and significantly influences the work performance,and is the most important factor influencing the motivation mechanism;the sense of organizational support and organizational engagement of part-time teachers also significantly influence the expectancy and valence,also significantly influence the job performance,and strengthen the choice and sustained engagement in the job.This research helps to analyze the fundamental influencing factors of work behavior of part-time teachers in modern industry colleges,formulate appropriate motivation strategies,stimulate their behavioral motivation,and promote the construction of high-level teacher teams in modern industry colleges.
