摘  要:日本制造业的竞争优势在于高技能人才培养与HRM(人力资源管理)系统的耦合。“心智技能”(intellectual skills)是高技能人才培养的关键所在,与HRM系统下所产生的工作激励形成耦合关系。从SHRM(战略人力资源管理)的视角,日本制造业的“生产运营”战略和“集团力学”的组织特性,以及HRM系统间的耦合,存在着外在和内在的整合性,从而培养了大批生产现场的高技能人才。HRM系统的耦合,出现了“蓝领阶层白领化”现象。第四次工业革命开启的新时代,论证日本制造业高技能人才培养的理论与HRM的实践经验,给中国制造业的发展提供一定的借鉴与启示。The competitive advantage of Japanese manufacturing industry lies in the coupling relationship between the training of highly skilled workers and the Japanese HRM system.“Intellectual skills”are the key to cultivating highly skilled workers.It forms a coupling relationship with the work incentives generated under the HRM system.From the perspective of SHRM,the organizational characteristics of Japanese companies“operational-oriented”strategy and“group dynamics”,as well as the coupling between HRM systems,have both external and internal integration,resulting in the development of a large number of highly skilled workers in the production field.The coupling of HRM system leads to the phenomenon of“the management model of white-collar class applying to blue-color class”.At the beginning of a new era of the Fourth Industrial Revolution,this paper demonstrates the theory of high-skilled workers training and HRM practice experience in Japanese manufacturing industry to provide some reference and inspiration for the development of China's manufacturing industry.
