魅力型领导对员工工作沉浸的影响机制

摘　　要：目前,组织多处于不确定性频发的大环境中,容易出现工作涣散、人心浮躁的现象,而领导者作为组织核心要素,如何促进员工工作沉浸日益成为当前管理的重中之重。基于自我决定理论和领导替代理论,探究了魅力型领导对员工工作沉浸的影响,利用SPSS对296份企事业单位在职员工的样本数据进行了相关性分析。结果表明:魅力型领导对员工工作沉浸行为具有显著正向影响,心理授权在其中起到中介作用;情绪智力负向调节了魅力型领导对心理授权的正向影响,进一步,负向调节了心理授权在魅力型领导与员工工作沉浸之间的中介作用。研究结果证实了魅力型领导与员工工作沉浸之间的内在机制和边界条件,为领导者有效促进员工工作沉浸提供值得借鉴的经验与指导。At present,organizations are often in the environment of frequent uncertainty,which is prone to lax work and impetuous people.As the core element of an organization,how leaders to promote employees'work-related flow has increasingly become the top priority of current management.Based on self-determination theory and leadership substitution theory,this paper explores the influence of charismatic leadership on employees'work-related flow.Meanwhile,the paper used SPSS to analyze the correlation between 296 samples of employees in enterprises and public institutions.The results show that:Charismatic leadership has a significant positive effect on employees'work-related flow,and psychological empowerment plays a mediating role in it.Emotional intelligence negatively moderates the positive effect of charismatic leadership on psychological empowerment,and further negatively moderates the mediating effect of psychological empowerment on the relationship between charismatic leadership and employees'work-related flow.The research results confirm the internal mechanism and boundary conditions between charismatic leadership and employees'work-related flow.It provides valuable experience and guidance for leaders to effectively promote employees'work-related flow.
