民族地区中小学教师工作投入的影响因素——以肃南地区为例

摘  要:采用生涯适应力量表和工作投入量表对甘肃省张掖市肃南裕固族自治县200名中小学教师进行问卷调查,并随机抽取其中23人进行半结构化访谈,从生涯建构理论的视角探讨影响肃南地区中小学教师工作投入的个体(生涯适应力)和情境因素及其交互作用。结果表明:(1)肃南地区中小学教师生涯适应力和工作投入总体水平中等偏上,但各维度发展不平衡,生涯适应力中生涯自信较高,生涯关注较低,工作投入中奉献较高,活力和专注较低;(2)生涯适应力与工作投入总分及各维度之间存在中等程度的显著正相关,生涯关注和自信显著正向预测工作投入;(3)阻碍肃南地区中小学教师工作投入的情境因素包括工作难度大、专业能力提升困难、工作—家庭冲突、缺乏心理支持和职业发展困境5个方面,教师主要通过寻求外部支持、自我调节和主动学习3种方式应对阻碍。研究结果完善了适用于肃南地区中小学教师的生涯建构的适应模型,反映了个体和情境因素之间的交互作用。提示可以从两方面提升教师的工作投入:一是加强职业生涯发展指导提升教师的生涯适应能力,二是通过减轻工作负担、拓展专业发展空间等缓解教师面临的“动机强、实现难”的生涯发展矛盾。The article adopted career Adapt-Abilities Scale-Short Form(CAAS-SF)and Utrecht Work Engagement Scale(UWES)to conduct questionnaire survey among 200 primary and secondary school teachers in Sunan Yugur Autonomous County,Zhangye of Gansu Province.In addition,23 of them were randomly selected for semi-structured interviews to discuss the individual(career adaptability)and situational factors and their interactions affecting the work engagement of primary and secondary school teachers in Sunan area from the perspective of career construction theory.The results showed that:(1)The overall level of career adaptability and work engagement of primary and secondary school teachers in Sunan area was moderate,but the development of each dimension was unbalanced.For career adaptability,career confidence was relatively higher,and career concern was relatively lower.For work engagement,dedication was relatively higher,and vigor and absorption were relatively lower.(2)There was a moderate and significant positive correlation between total and dimension scores of career adaptability and work engagement,and career concern and confidence positively predicted work engagement in a significant way.(3)The situational factors hindering the work engagement of primary and secondary school teachers in Sunan included five aspects:difficulty in work,difficulty in improving professional ability,work-family conflict,lack of psychological support and career development dilemma.Teachers dealed with the obstacles mainly through seeking external support,self-regulation and active learning.The research results completed the career construction model of adaptation for primary and secondary school teachers in Sunan,reflecting the interaction between individual and situational factors.The article suggests that the work engagement of primary and secondary school teachers in ethnic areas can be improved from two aspects:strengthening career development guidance to improve teachers'career adaptability,and alleviating the career development contradiction
