摘  要:乡村教师是促进乡村教育高质量发展的主体,职业吸引力是建设乡村教师队伍的基础。乡村教师职业吸引力是现实或潜在从业者对从事乡村教师职业的心理倾向性。从无悔、满意和承诺三个维度对1506名乡村教师进行调查,结果发现,乡村教师职业吸引力并不强,尤其是满意度偏低。在乡村教师队伍中,年轻教师、基层管理岗教师、低收入群体的职业吸引力相对较低,师范院校的师范专业在培养师范生扎根乡村的教育情怀方面具有一定的比较优势。因此,应当统筹外在回报与内在期待,提高乡村教师职业满意度;加强学校教师共同体建设,引领年轻教师的职业发展;优化绩效考核与分配制度,提升基层管理岗教师待遇;建立综合保障与帮扶机制,改善低收入群体生存质量;发挥高师院校的师范优势,培养扎根乡村的教育情怀。Rural teachers are the subject to promote the high-quality development of rural education,and professional attraction is the base of construction of rural teachers’staff.The professional attraction of rural teachers is the psychological tendency of present or potential practitioners to engage in rural teachers.We investigate rural teachers from three dimensions:no regret,satisfaction and commitment,and the results show that rural teachers’professional attraction is not strong,especially their satisfaction is low.Among the rural teachers,young teachers,teachers engaged in grass-roots management and low-income groups have relatively low professional attraction.The normal major in normal universities has comparative advantages in cultivating the educational feelings of normal students to take root in the countryside.Therefore,we should coordinate the external return and internal expectation to improve the professional satisfaction of rural teachers;Strengthen the construction of school community and lead the professional development of young teachers;Optimize the performance appraisal and distribution system and improve the treatment of teachers engaged in grass-roots management;Establish a comprehensive security and assistance mechanism to improve the quality of life of low-income groups;Give full play to the advantages of normal universities and cultivate normal students’educational feelings rooted in the countryside.
