团队情绪智力对工程项目绩效的影响研究:一个被调节的链式中介模型

摘　　要：情绪智力对工程项目绩效的影响已得到学术界广泛认同,但目前研究仅从个人层面或团队层面分析了二者的关系,缺少从项目各利益相关者间跨团队视角解答情绪智力影响工程项目绩效的作用机理。基于情绪智力理论,引入知识共享和快速信任作为中介变量,项目复杂性作为调节变量,构建以项目各利益相关者间跨团队情绪智力为自变量、工程项目绩效为因变量的链式中介模型,对来自建筑企业利益相关者单位的649份样本进行实证分析。结果表明,团队情绪智力对工程项目绩效显著正相关;知识共享在团队情绪智力与工程项目绩效间的独立中介作用显著,快速信任在两者间的独立中介作用不显著,但快速信任和知识共享的链式中介作用显著;项目复杂性负向调节团队情绪智力与快速信任间的关系。The influence of emotional intelligence on project performance has been widely recognized by the academic community,but the existing research only analyzes the relationship between the two from the individual level or team level,and lacks the mechanism of emotional intelligence affecting engineering project performance from the cross-team perspective of project stakeholders.Based on the theory of emotional intelligence,knowledge sharing and swift trust were introduced as mediating variables,and project complexity was used as a moderating variable,and a chain mediation model with team emotional intelligence as the independent variable and project performance as the dependent variable was constructed and empirically analyzed for 649 samples from stakeholder units of construction enterprises.The results show that team emotional intelligence is significantly positively related to project performance;knowledge sharing has a significant independent mediating role between team emotional intelligence and project performance,while the independent mediating effect of swif trust is not significant,but the chain mediating effect of swift trust and knowledge sharing is significant:project complexity plays a negative moderating role between team emotional intelligenceand swifttrust.
