摘 要:托育机构管理事关婴幼儿身心健康、托育机构服务质量与我国婴幼儿照护服务行业发展。本研究基于后现代主义教育管理理论的视角,以托育机构负责人为叙事主体,通过扎根理论的研究探讨了6所托育机构面临的管理困境与破解策略。研究发现,在机构场域下,托育机构面临教师招聘困难、教师流失率高、场地选择繁难与户外场地缺失的管理困境;在家庭场域下,托育机构面临祖辈认知消极与家长诉求矛盾的管理困境;在社区场域下,托育机构面临市场竞争激烈与资源使用分歧的管理困境;在政府场域下,托育机构面临管理标准粗放与资金补助延迟的管理困境。同时,不同场域下的困境交织作用,加重了管理负担。对此,托育机构的管理者在实践中形成了以“内外兼修,对话反思”为核心理念的管理困境破解策略,反映了后现代主义教育管理理论的思想。此外,托育机构管理模式逐渐朝着去中心化、意义生成与解释情境的方向转型,这对托育机构乃至托育行业的发展具有重要意义。The management of childcare center is related to the physical and mental health of infants and toddlers,the service quality of childcare centers,and the development of infant and child care service industry in China.This study,based on the perspective of post-modernist educational management theory,takes the directors of childcare centers as the narrative subjects and explores the management dilemmas and solutions faced by six childcare institutions through grounded theory research.It has been found that,in the institutional field,childcare centers face management dilemmas with recruitment difficulties,high turnover rates among teachers,difficulties in selecting appropriate premises and lack of outdoor space.In the family field,childcare centers face management dilemmas arising from negative attitudes towards childcare by grandparents and conflicting demands from parents.In the community field,childcare centers face management dilemmas related to fierce market competition and resource allocation disagreements.In the community field,childcare centers face management dilemmas related to fierce market competition and resource allocation disagreements.In the government field,childcare centers face management dilemmas stemming from loosely-defined management standards and delayed funding.Meanwhile,the interplay of dilemmas from different fields adds to the burden of management.In response,childcare center managers have developed a core strategy for resolving management dilemmas centered on the principle of“integrating internal and external perspectives,and engaging in dialogue and reflection"”in practice,which reflects the ideas of postmodernist educational management theory.Additionally,the management model of childcare centers is gradually shifting towards decentralization and the construction and interpretation of meaning within specific situations.This transformation has significant implications for the development of childcare centers and the childcare industry as a whole.
