摘 要:基层公务员作为公务员队伍中最庞大的群体,其工作动力大小直接影响着履职尽责水平,也关乎行政效率与政府形象,但在已有研究中,工作动力多被视为中介或调节变量,且主要针对企业员工。本文引入组织支持感作为调节变量,结合社会交换理论和自我决定理论构建理论研究模型,主要探讨职业成长对基层公务员工作动力各维度的影响,以及组织支持感在影响路径中的调节作用机制。采用方便抽样和滚雪球抽样收集问卷数据,对516名基层公务员的数据统计分析得出:职业成长对基层公务员工作动力的投入活力、奉献、专注均存在显著的正向影响;在职业成长对基层公务员工作动力的影响过程中,组织支持感发挥显著的正向调节作用。Grassroots civil servants are the largest civil service group.The work motivation of grassroots civil servants has a direct impact on the level of their duty and responsibility performance,as well as on administrative efficiency and the image of the government.However,in the existing studies,work motivation is mostly regarded as a mediator or moderating variable,and it is mainly related to corporate employees.This paper introduces the perceived organizational support as a moderating variable,combines social exchange theory and self-determination theory to construct a theoretical research model,and mainly explores the influence of career growth on the various dimensions of work motivation of grassroots civil servants,as well as the moderating mechanism of the perceived organizational support in the impact pathways.Convenience sampling and snowball sampling were used to collect questionnaire data,and the statistical analysis of the data of 516 grassroots civil servants shows that career growth has a significantly positive effect on the vitallity,dedication,and concentration of grassroots civil servants'work engagement,and that the perceived organizational support plays a significantly positive moderating role in the impact of career growth on the work motivation of grassroots civil servants.
