摘  要:随着互联网技术在工作中的广泛应用、虚拟团队的快速增长,成员时间差异成为团队管理的首要挑战。进一步明晰团队时间领导在虚拟团队情境下的作用效果、作用机制与边界条件也成为理论与实践关注的焦点。本研究基于关系协调理论和虚拟团队领导有效性研究,探讨虚拟团队情境下团队时间领导对团队凝聚力的影响效应,以及团队沟通质量和团队虚拟性在其中的作用。对53个虚拟团队间隔2周进行了两次问卷调查,结果表明:在团队层面,团队时间领导正向影响团队凝聚力;团队沟通质量完全中介了团队时间领导对团队凝聚力的作用;团队虚拟性作为一个连续性概念,调节了团队时间领导对团队沟通质量的影响,并调节了团队时间领导通过团队沟通质量对团队凝聚力的间接影响。本研究将团队时间领导的概念引入到虚拟团队研究中,对于团队时间领导的适用情境和虚拟团队领导有效性研究构成有效补充,并对虚拟团队管理实践提供指导价值。With the wide application of Internet technology in work and the rapid growth of virtual teams,team temporal diversity has become a primary challenge for team management.Clarifying the effects,mechanisms,and boundary conditions of team temporal leadership in virtual teams has also become a focus of theory and practice.Based on the relational coordination theory and research on leadership effectiveness in virtual teams,this study explores the effect of team temporal leadership on team cohesion in the virtual team context and the role of team communication quality and team virtuality.A total of 53 virtual teams were surveyed twice with an interval of two weeks.The results showed that,at the team level,team temporal leadership positively influenced team cohesion.Team communication quality fully mediated the effect of team temporal leadership on team cohesion.Team virtuality,as a continuous concept,moderated the effect of team temporal leadership on team communication quality and the indirect effect of team temporal leadership on team cohesion through team communication quality.This study introduces the concept of team temporal leadership to virtual team research,effectively complementing the applicable situation of team temporal leadership and the research on leadership effectiveness in virtual teams.It also provides guidance for virtual team management practices.
