摘  要:目的综合考察,多元领导风格,心理契约,工作投入对护士组织沉默的影响,以及这些影响因素间的相互作用路径。期望验证多元领导风格,工作投入与心理契约对护士组织沉默的影响机制。为改善护士组织沉默提供一个新的视角。方法选择2021年4—6月本院513名主要临床科室病房护士作为研究对象,采用多元领导风格量表、组织沉默量表、心理契约量表和工作投入量表对临床护士开展调查。结果采用Process插件中的模型6对变量简的中介效应进行验证,结果显示护士长多元领导风格通过两条中介作用影响护士组织沉默;多元领导风格能通过心理契约、工作投入链式中介作用影响护士组织沉默。结论护士长多元领导风格会通过心理契约和工作投入间接影响护士的沉默行为,未来可依据其关系设计干预方案。Objective To examine the effects of multiple leadership styles,psychological contracts,and job involvement on organizational silence among nurses and the interaction pathways among these influence factors.Expecting to validate the mechanisms that multiple leadership styles,job involvement,and psychological contracts affect organizational silence among nurses,to provide a new perspective for improving nurses'organizational silence.Methods A total of 513 ward nurses from major clinical departments in our hospital from April 2021 to June 2021 were selected as research objects.The Multiple Leadership Styles Scale,the Organizational Silence Scale,the Psychological Contract Scale,and the job involvement Scale were used to investigate clinical nurses.Results The model 6 of Process pluggable unit was used to validate the mediating effect of variables,and the results indicated that the nurse leader's multiple leadership style affects nurse organizational silence through two mediating effects;multiple leadership style can affect nurse organizational silence through psychological contract and job involvement chain mediating effects.Conclusions Multiple leadership styles of nurse leader can indirectly influence nurses'silent behavior through psychological contract and job involvement,and intervention plans can be designed based on their relationship in the future.
