Differences in the Motivational Paths of Bi-directional Intergenerational Knowledge Transfer in Chinese Cultural Context:From the Configuration Perspective

摘  要:基于社会比较理论,以中国情景下“圈子-面子-传承”文化作为分析框架构建前因条件联动模型,运用NCA和fsQCA方法,探讨代际员工间双向代际知识转移的激发路径差异。研究发现:单一前因条件不能构成双向代际知识转移的必要条件,但“为了传承”能够发挥较为普适的作用;存在“面子约束-为了传承”等3类引发高向下知识转移和“发展主导-自利转移”等4类引发高向上知识转移的组态,表明激发向下和向上知识转移的前因条件联动模式存在非对称性;双向代际知识转移存在属性价值差异,向下知识转移表现为开放式转移、和谐式转移、封闭式转移;向上知识转移表现为责任性转移、迎合性转移、自利性转移。Based on the social comparison theory,an antecedent condition linkage model was constructed using the"circle-face-generativity"culture as the analytical framework in the Chinese context.NCA and fsQCA methods were applied to ex-plore the differences in the motivational paths of bi-directional intergenerational knowledge transfer among intergenerational employees.The results show that,first,"generativity striving"plays a universal role in inducing bi-directional intergenera-tional knowledge transfer.Second,there are three types of groups triggering high downward knowledge transfer,such as"face constraint but generativity striving",and four types of groups triggering high upward knowledge transfer,such as"evel-opment orientation and self-interest transfer",indicating that there is an asymmetry in the antecedent condition linkage mode.Third,bi-directional intergenerational knowledge transfer has attribute value differences.Specifically,downward knowledge transfer is characterized by open,harmonious,and closed;upward knowledge transfer is characterized by respon-sibility,catering,and self-interest.
