摘 要:高校数字化转型改变了高校存在的基础环境,需要组织层面的积极调适予以协同推进。文章基于适配理论建构了高校教育数字化转型的高校组织适配分析框架,系统分析了高质量数字化转型指向中因为组织目标、组织资源、组织壁垒等造成的高校组织“失配”现象,提出了通过组织目标的适应性调整、组织结构的整体性调适、组织权责的一致化配置和组织控制的治理化转型,为组织及其人员提供认知引导、聚情共鸣、功用协同和保障架构,完成从功能适配、结构适配、价值适配和场域适配等组织适配内容的整体推进。高校组织适配的整体生成需要以适配原则为指引,通过梳理适配关系,建构资源、目标、任务和控制体系之间的运行机理,建设技术赋能与权力变迁双向调适的组织框架,完成组织的运行网络建构等四方面系统推进。The digital transformation of higher education has changed the basic environment of colleges and universities,and requires active adaptation and collaborative promotion at the organizational level.Based on the adaptation theory,this paper constructs the analysis framework of university organization adaptation for the digital transformation of higher education,systematically analyses the"mismatch"of university organizations caused by organizational goals,resources,barriers in the direction of high-quality digital transformation.It proposes the overall promotion of organizational adaptation content,including functional adaptation,structural adaptation,value adaptation,and field adaptation,through adaptive adjustment of organizational goals,overall adjustment of organizational structure,consistent allocation of organizational rights and responsibilities,and governance transformation of organizational control,to provide cognitive guidance,emotional resonance,functional collaboration,and guarantee structure for organizations and their personnel,and completes the overall promotion of organizational adaptation content,including functional adaptation,structural adaptation,value adaptation,and field adaptation.The overall generation of university organization adaptation needs to be guided by the adaptation principle and promoted through combing the adaptation relationship,constructing the operational mechanism between resources,goals,tasks,and control systems,constructing an organizational framework that adapts to both technological empowerment and power transformation,and completing the construction of the organization's operational network.
