摘  要:越来越多的学者关注到了高绩效工作系统的负面效应,但是对其研究还缺乏系统性、整体性。通过系统分析,高绩效工作系统的双刃剑效应,结果发现:(1)高绩效工作系统并非是由正负效应组成的稳定实践体系,而是在不同情境下由正负效应构成的人力资源管理实践的动态群集。(2)高绩效工作系统双刃剑效应受到领导、员工与环境因素的影响。(3)内隐领导理论、双重任务加工效应、角色理论、过犹不及效应是解释高绩效工作系统双刃剑效应的重要理论。基于研究结论提出了高绩效工作系统双刃剑效应的未来研究方向。More and more scholars pay attention to the negative effects of high-performance work system,but the research on it is still lack of systematic and holistic exploration.This paper mainly deals with the double-edged sword effect of high-performance work system and shows the following findings,that is,high performance work system is not a stable practice system composed of positive and negative effects,but a dynamic cluster of human resource management with positive and negative effects in different situations;the double-edged sword effect of high performance work system is affected by some factors like leaders,employees and work environment;implicit leadership theory,dual task processing effect,role theory and“too much being as bad as too little”effect are important theoretical perspectives to explain the double-sword effect of high performance work system.Finally,this paper puts forward future research directions for the double-edged sword effect of high performance work system.
