摘 要:入职适应期是教师加深教育事业认识的关键阶段,如何提升职业适应能力,平稳度过入职适应期关系到教师职业生涯的发展。采用自编问卷,对2020-2022年入职的753位福建省高中新教师的职业适应能力进行调查,通过因子分析及有序Logit回归模型定量分析了县域高中与非县域高中新教师职业适应能力影响因素。研究表明:对于县域高中教师,教育背景、从教原因及任职学校的支持是正向影响其职业适应能力的主要因素;对于非县域高中教师,任职学校的支持是正向影响其职业适应能力的主要因素。县域高中新教师职业适应能力呈现明显的入职年份异质性。根据研究结果,提出实施差异化教师招聘方案、加大对新教师的专项培训力度并继续实施新教师导师制及多策并举调试新教师的工作压力等对策建议。The induction adaptation period is a key stage for teachers to deepen their understanding of educational career.How to improve the occupational adaptability and smoothly survive this period is related to the career development.A self-designed questionnaire was used to investigate the occupational adaptability of 753 new high school teachers in Fujian Province from Year 2020 to 2022.The factors influencing the occupational adaptability of new teachers in county areas and non-county areas were quantitatively analyzed through factor analysis and ordered Logit regression model.The results show that for teachers in county areas,the education background,reasons for being teachers,and school support are the main factors that positively influence their occupational adaptability;for teachers in non-county areas,school support is the main positive factor.The occupational adaptability of new teachers in county areas showed obvious heterogeneity in their years of employment.Based on the research results,the paper puts forward some countermeasures,such as implementing the differentiated teacher recruitment plans,increasing special training for new teachers,continuing to implement the new teacher tutorial system,and taking multiple measures to adjust the work pressure of new teachers.
