摘 要:从情绪劳动视角出发,以情绪资源损益为考量,以中国社会工作动态调查(CSWLS 2019)数据为基础,探讨一线社工情绪能力与离职意愿的关系。结果显示,情绪能力对离职意愿有直接、显著的负向影响,而且通过工作满意度、情绪耗竭、督导支持和上级支持影响离职意愿;工作满意度中介效应最大,且与其他中介效应差异显著;同属组织支持,督导支持、上级支持中介作用显著,而同事支持中介效应不显著,需进一步探究。This study explores the relationship between emotional ability of frontline social workers and turnover intention from the perspective of emotional labor,considering emotional resource gains and losses,based on the data from the China Social Work Longitudinal Survey(CSWLS 2019).The results indicate that emotional ability has a direct and significant negative impact on turnover intention,and this impact is mediated by job satisfaction,emotional exhaustion,supervisory support,and supervisor support.Among these mediating factors,job satisfaction has the strongest mediating effect and significantly differs from other mediating effects.Both supervisory support and supervisor support have significant mediating effects,while colleague support does not show a significant mediating effect,requiring further exploration.
