摘  要:定向师范生作为乡村教师的预备军,承担着发展乡村教育的重要使命。然而,由于多种因素影响,乡村定向师范生离乡离职现象较为普遍。基于ERG理论的分析,发现乡村定向师范生面临着生存需要难以满足、相互关系需要常有矛盾,以及成长需要满足困难等现实困境。因此,建议完善待遇保障体系,认清多种需要之间的共存与转化;改善人际交往环境,重视需要提升;搭建职后发展平台,避免需要降级,以期为乡村教育发展提供持续的人才支撑。As the reserve army of rural teachers,directional normal students undertake the important mission of developing rural education.However,due to various factors,the phenomenon of rural directional normal students leaving the countryside is relatively common.Based on the analysis of ERG theory,it is found that the rural directional normal students are facing the realistic dilemmas such as the difficulty in meeting the needs of survival,the contradiction between the needs of mutual relationships,and the difficulty in meeting the needs of growth.Therefore,it is recommended to improve the treatment security system to recognize the coexistence and transformation of multiple needs;improve the interpersonal environment to pay attention to the need to improve;build a platform of post-employment development to avoid the need for downgrading,so as to provide continuous talent support for the development of rural education.
