摘 要:提取41所一流大学建设高校教师的履历与产出信息,从组织视角探讨教师流动对科研生产力的影响发现,教师流动水平的提升可有效促进一流大学建设高校的科研生产力。但以“非升即走”为核心理念的聘任制改革因刚性的绩效约束易引发对青年教师学术能力的误判,短期利益驱动下的资深教师引进难以激发其原创性研究,中年教师在很大程度上受制于社会角色的羁绊而表现较弱。为此,应强化人文关怀以优化聘任制的筛选功能,弱化资深教师的符号价值,关注中年教师的保健因素,通过教师的合理有序流动全面推动高校科研创新。By extracting the curriculum vitae and output information of faculty in 4l first-class universities,the paper reveals the impact of faculty mobility on academic produc-tivity.The results show that the promotion of faculty mobility level can effectively advance scientific productivity of Chinese first-class universities.The appointment system reform based on“either up or out”is liable to misjudge the juniors'cademic ability due to its rigid performance requirements.The introduction of senior faculty driven by short-term utilitari-anism is difficulty to stimulate their original research.The performance of middle-aged facul-ty is weak due to the restriction of their social roles to a great extent.In the future,it should strengthen humanistic care to optimize the screening function of the appointment system,weaken the symbolic value of seniors,and construct health care factors of middle-aged ones,which will comprehensively promote the scientific innovation of first-class universities.
