摘 要:主动性行为和创造性合作受到学术界的高度重视,但现有研究忽视了高质量关系对主动性行为与创造性合作的重要价值。本研究基于意义建构理论和社会交换理论,分析了高质量关系对主动性行为和创造性合作的影响机制和边界条件。研究发现:(1)高质量关系正向影响员工主动性行为和创造性合作;(2)工作意义在高质量关系与主动性行为和创造性合作之间起着部分中介作用;(3)积极互惠信念在高质量关系与工作意义之间起着调节作用;(4)积极互惠信念正向调节了工作意义在高质量关系与主动性行为和创造性合作之间的中介作用。以上研究结论为如何提升员工工作意义、促进员工积极行为提供了有价值的参考与启发。Proactive behavior and creative collaboration have been highly valued by scholars,but the important value of high-quality relationships for proactive behavior and creative collaboration has been ignored in previous researches.Based on the theory of meaning construction and the theory of social exchange,the mechanism of how high-quality relationships influence proactive behavior and creative collaboration and its boundary conditions are analyzed.The research finds that:(1) High-quality relationships positively affect employees' proactive behavior and creative collaboration;(2) Meaningfulness of work plays a part of the mediating role between high-quality relationships and proactive behavior & creative collaboration;(3) Positive reciprocity beliefs play a moderating role between high-quality relationships and work meaning;(4) Positive and reciprocal beliefs positively regulate the mediating role of meaningfulness of work between high-quality relationships and proactive behavior & creative collaboration.The above research conclusions provide valuable reference and inspiration on how to improve the significance of employees' work and promote their positive behaviors.
